국문 초록

본 연구는 금융권 초기 경력자들이 일터에서 겪는 어려움을 이해하고, 실행공동체 참여를 통한 일터 적응과 학습의 과정을 탐구하는 것을 목적으로 한다. 이를 위해 A은행의 초기 경력자들로 구성된 실행공동체를 연구대상으로, 경력 만 5년 미만인 초기 경력자 10명을 연구 참여자로 선정하여 심층면담과 참여관찰법을 통해 자료를 수집하고 분석하였다. 연구 참여자들이 일터에서 겪는 어려움은 업무, 사람, 일터 환경 세 가지로 구분하여 이해할 수 있었다. 실행공 동체 참여를 통한 경험들은 연구 참여자들이 일터에 적응할 수 있도록 도와주었고, 연구 참여자들은 실행공동체에 참여하는 선배, 후배, 동료들과 함께 배우고 성찰하며 일의 의미를 찾아갔다. 또한 실행공동체 참여를 통해 연구 참여자들은 일터 안에서 혼자가 아닌 동료들과 함께 배우고 성장하는 즐거움을 알게 되었고 일터 안에서 새로운 꿈을 찾아갔다. 일터의 구성원들은 금융권 초기 경력자들의 특성과 일터에서 겪는 어려움을 이해하고, 그들이 일터에서 잘 적응하고 성장할 수 있는 일터 환경을 조성하고 지원하기 위해 노력해야 할 것이다.

영문 초록

This study was started with a concern with how the financial early career employees' should be helped to adapt themselves well to their workplace and learn about the job. For this purpose, communities of practice operated by 'A' Bank was sampled, and then, 10 early career employees who had worked for less than 5 years were sampled to be subject to a qualitative case study conducted from November, 2014 to May, 2015. The difficulties that the subjects were suffering at their workplace could be categorized into three aspects: job, human relationship and working environment. The experiences from subjects' participation in the communities of practice were found helpful to their adaptation to the workplace. The subjects learned and meditated together with their seniors, juniors and colleagues to find the meanings of their job. In addition, they were aware of the pleasure of learning and growing together through the communities of practice, and thus, they wanted to grow together with their colleagues at their workplace, and after all, they were determined to reinstate their dream and leap forwards together at their workplace. All in all, the members of a financial organization are obliged to comprehend the early career employees' difficulties and make efforts to create a working environment for them to adapt themselves well to the workplace and grow.
