상사의 권력과 이직의도 관계에서 다차원 저항의 매개효과

국문 초록

본 연구는 제주지역 손해보험회사 설계사 276명으로부터 획득된 자료를 활용하여 권력(개인권력, 직위권력)과 다차원저항(건설적 저항, 역기능적 저항), 이직의도의 관계와 권 력유형과 이직의도의 관계에서 다차원저항의 매개효과를 규명하였다. 연구결과, 개인권력 은 건설적 저항, 직위권력은 역기능적 저항에 유의한 정(+)의 영향이 있는 것으로 밝혀졌다. 또한 개인권력과 직위권력은 이직의도에 각각 부(-)와 정(+)의 영향이 있는 것으로 규명되었다. 건설적 저항과 역기능적 저항의 매개효과 검증결과, 건설적 저항은 개인권력과 이직의도의 관계를 부분 매개하고, 역기능적 저항은 직위권력과 이직의도의 관계를 완전 매개 되는 것으로 확인되었다. 이러한 연구결과를 통해 상사의 권력행사 유형에 따라 구성원의 저항 유형에 미치는 영향이 차별적이고, 상사의 권력행사 유형에 따라 구성원의 이직 의도가 상반되는 영향을 받는 것을 확인하였다. 본 연구는 부하저항을 다차원으로 접근하여 저항의 긍·부정적 측면을 확인하고, 다차원저항의 선행변인을 권력 연구로 확장하였을 뿐만 아니라, 권력행사 유형과 이직의도 간 다차원 저항의 매개 메커니즘을 규명하였다는 점에서 의의가 있다.

영문 초록

This study was designed to investigate mediating effects of resistance(constructive, dysfunctional) in the links between power types(personal, position) and turnover intention. The data which collected from 276 employees who have worked for indemnity insurance companies in Jeju was employed in the analysis. The results are 1) both positive causalities; personal power to constructive resistance, and position power to dys-functional resistance, were demonstrated. 2) personal power was negatively associated with turnover intention but position power positively, 3) constructive resistance partially mediated in the links between personal power-turnover intention, as well as dysfunctional resistance fully mediated in the relationship between position power and turnover intention. These results means that types of power by superiors make discriminate effects to employee's resistance, and affect turnover intention reversedly. Implications are 1) the positive and negative aspects of multi-variate resistance were demonstrated empirically, 2) the result which power types as antecedents of multi-variate resistance was significant contribute to enlarge research area, 3) mediation mechanisms of multi-variate resistance are elucidated empirically.
