군 조직에서 진성리더십이 과업성과에 미치는 영향 : 팔로어 특성의 매개효과를 중심으로

국문 초록

최근 구성원으로 하여금 직무에 몰입케 하고, 능동적 및 자발적으로 조직 활동에 참여하게 하는 리더십의 중요성이 점차 커지고 있다. 이 가운데 진성리더십은 구성원의 진정한 추종을 이끌어 내어 기대 이상의 성과를 달성하는 모범적이고 바람직한 리더십의 하나로 점차 많은 관심을 받아오고 있다. 본 연구는 진성리더십과 구성원의 과업성과 간의 관계에서 팔로어 특성의 매개효과를 검증함으로써, 이론적으로는 진성리더십의 영향력 과정에 대한 이해를 높이고, 실무적으로는 진성리더십의 효과를 극대화할 수 있는 조직차원의 관리방안을 제시하고자 하였다. 특히 특수 목적 조직인 군을 대상으로 연구를 수행함으로써 진성리더십의 효과를 살펴온 선행연구 결과들의 일반화를 확장하는데 기여 하고자 하였다. 육군 부대의 중대장-소대장 152쌍을 대상으로 자료를 수집하여 분석한 결과, 중대장의 진성리더십의 높을수록 소대장의 과업성과는 높아지는 것으로 나타났으며, 이 관계에서 소대장의 능동적 참여, 팀 정신이라는 팔로어 특성이 매개역할을 하는 것으로 나타났다. 본 연구는 진성리더십이 일반 조직뿐 아니라 군에서도 효과성이 검증된 유용한 리더십이라는 점을 확인하였다는 점에서 의의가 있다. 또한 기존 연구들과는 달리 진성리더십의 영향력 과정을 팔로어 관점에서 찾고자 하였다는 점에서 선행연구의 외연을 확장하였다. 아울러 경쟁우위의 원천인 자발적 및 적극적인 구성원의 육성을 위해서 는 무엇보다도 진정성 있는 리더십이 중요하다는 실무적인 시사점을 제공하고 있다. 연구의 말미에는 본 연구의 한계 및 향후 연구방향을 제시하였다.

영문 초록

Recently, military organizations require the use of effective leadership styles in order to promote autonomy and creativity in its members. Increasing followers' autonomy and creativity is believed to foster task commitment and to engage the active and voluntary efforts, which gives organizations a high performance. In the meantime, some large companies were collapsed by leaders' ethical misdeeds and society's need for ethical leaders becomes desperate. Therefore, authentic leadership has received wide attention among scholars and practitioners. The purpose of this study is to identify the effect of authentic leadership on task performance and the mediating role of follower characteristics. The sample in this study consists of 152 company commander-platoon leader dyads in the Republic of Korea Army. Results based on a sample of 152 leader-follower dyads indicate that there is a positive impact between company commanders' authentic leadership and platoon leaders' task performance and follower characteristics. Second, platoon leaders' follower characteristics are positively related to their task performance. Third, the effect of authentic leadership on task performance is fully mediated by followers' active participation and team spirit. The implications of this study are like the following. First, this study empirically proved and analyzed the effectiveness of authentic leadership and followership using company commander-platoon leader dyads in the Army. Second, this study encourages organizations to foster the leadership development program and strategic culture.
