리더의 감성지능이 구성원에 과업성과에 미치는 영향:LMX와 심리적 임파워먼트의 매개효과를 중심으로

국문 초록

감성지능은 자신과 타인의 감정을 지각하고, 이해하고 관리할 수 있는 능력으로(Salovey &Mayer, 1990), 점차 다양한 연구 영역에서 중요한 선행요인으로 나타나고 있다. 그러나 이러한 감성지능이 어떠한 메커니즘을 통해 조직 내 결과물에 긍정적 영향을 미치는지에 대한 연구는 부족한 실정이다. 이에 본 연구에서는 먼저, 리더의 감성지능이 구성원의 과업성과에 정적인 영향을미칠 것이라 보고, LMX와 심리적 임파워먼트가 리더의 감성지능과 구성원의 과업성과 간의 관계를 이중 매개하는지 살펴보고자 하였다. 최종적으로 총 101쌍의 리더와 구성원을 연구대상으로,AMOS 18을 통해 구조방정식모형(structural equation modeling) 분석을 실시하였다. 분석결과, 리더의 감성지능은 구성원의 과업성과에 정적인 영향을 미쳤으며, 리더의 감성지능은 LMX에, LMX는심리적 임파워먼트에 그리고 심리적 임파워먼트는 구성원의 과업성과에 정적인 영향을 미치는 것으로 나타났다. 즉, 리더의 감성지능과 구성원의 과업성과 간의 관계는 LMX와 심리적 임파워먼트 가 이중 매개하는 것으로 나타났다.

영문 초록

Emotional intelligence is a set of interrelated abilities for identifying, understanding,and managing emotions, both in the self and in others(Salovey & Mayer, 1990).Psychology and management researchers were interested in studying the construct of emotional intelligence. But, there are few studies on how emotional intelligence contributes to positive outcome in organization. We thus propose that leader’s emotional intelligence can help explain the development of members’ high task performance. Furthermore, this study examined LMX and psychological empowerment as a mediator in the relationship between leader’s emotional intelligence and members’ task performance. We collected the survey data from 110 leader-member dyads from seven organi-zations in South Korea, Moreover, structural equation modeling(SEM) was employed to test the hypothesized relationships in the conceptual model using AMOS 18. The following results were obtained. First, leader’s emotional intelligence is positively related to members’ task performance. Second, leader’s emotional intelligence is positively related to LMX. Third, LMX is positively related to psychological empowerment. Fourth, psychological empowerment related to members’ task perfor-mance. Finally, LMX and psychological empowerment have mediated effects on the relationship between leader’s emotional intelligence and members’ task performance.
