노인요양시설 종사자의 윤리적 갈등에 관한 탐색적 연구

국문 초록

본 연구는 노인요양시설 종사자가 경험하는 윤리적 갈등을 조사하기 위함이다. 전국의 노인요양시설에서 근무하는 시설장 및 관리자를 대상으로 수행하였으며, 총 171개의 설문자료를 활용하여 요양시설 종사자가 경험하는 윤리적 갈등과 윤리교육 경험, 윤리교육의 필요성 및 종사자의 개인ㆍ기관 특성과 윤리적 갈등과의 관계를 살펴보고, 이들이 경험하는 윤리적 갈등상황을 구조화하여 분석하였다. 분석결과 응답자의 54.4%가 윤리적 갈등을 경험하였으며, 윤리교육을 받은 경험은 27.5%에 불과하였다. 또한, 남성보다 여성이, 윤리교육을 받은 경험이 있는 집단이 윤리적 갈등을 더 많이 경험하는 것으로 나타났으며, 구체적으로 제도와 기관운영, 폭력, 인권, 역할갈등, 사고와 금전적 갈등을 경험하는 것으로 나타났다. 연구결과를 토대로 향후 정책 방향을 제시하고자 한다. 첫째, 시설종사자를 대상으로 한 지속적이고 체계화된 윤리교육이 필요하다. 둘째, 윤리적 갈등에 대처하기 위한 구체적인 매뉴얼이 만들어져야 한다. 셋째, 요양보호사와 관련된 강력한 윤리강령이 보완되어야 한다.

영문 초록

The objective of this research is to study the ethical conflict of care workers working at geriatric long-term care facilities. The study has subjected the facility heads and managers working at geriatric long-term care facilities located throughout the nation for the study. The study utilized a total of 171 survey data points to assess the ethical conflict experienced by care workers, experiences of ethics education, the need for ethics education, and the characteristics of individuals and institutions as well as their respective relationship with ethical conflict. The study also investigated situations involving ethical conflict as experienced by care workers for our analysis. Based on the results of our analysis, 54.4% of subjects experienced ethical conflict, and only 27.5% of the subjects responded that they received ethics education. Furthermore, it was shown that females experienced more ethical conflict than males, and the group with experiences of ethics education had more ethical conflict than the group without the experiences. In specifics, the ethical conflict involved institutional issues, management of the institution, violence, human rights, role conflicts, accidents, and monetary issues. Future policy directions based on the research results are presented as follows: First, a continued and systemized ethics education is needed for those working at geriatric long-term care facilities. Second, a detailed manual must be prepared to address ethical conflict. Third, a code of ethics applicable to the care workers must be established and implemented.
