솔선수범행동 측정지표 개발연구

국문 초록

본 연구는 학술적 차원에서 연구가 미진했던 솔선수범행동을 측정할 수 있는 지표를 개발하려는 목적을 가지고 수행되었다. 솔선수범행동에 관한 선행연구 문헌의 논의들을 살펴보고 공공행정 및 민간기업 현장 조직구성원들로부터 솔선수범행동의 개념과 사례에 관한 인식을 채록한 후, 내용분석기법을 이용해 측정가능한 솔선수범행동의 지표를 추출하였다. 그리고 본 연구는 성별, 학력수준, 결혼여부, 기관 또는 업종별 탐색적 요인분석과 확인적 요인분석을 실행하여 일반화 가능성을 높인 솔선수범행동 측정지표들을 추출하였다. 연구 결과 솔선수범행동은 행동의 내용적 속성으로서 ‘모범적 행동’을 포함하며, 행동의 과정적 속성으로서 ‘선도성·능동성·실천성’을 지니고, 행동의 결과적 속성으로 ‘사회적 영향성’을 포함하는 단일 범주의 개념으로, “다른 사람들에게 본보기가 되거나 사회적으로 바람직한 것임에도 불구하고 사람들이 선뜻 나서지 못하는 궂은일이나, 사회적으로 모범적이라고 인정되는 일들을 능동적으로 앞장서서 실천하는 행동”이라고 정의할 수 있었다. 요인분석 결과 공공행정조직에서는 1개 요인이 추출되었으나 민간기업조직에서는 성별, 학력수준별, 업종별로 1개 요인 또는 2개 요인으로 추출되고 있어 솔선수범행동의 구성 범주가 사회적·조직적 상황맥락에 따라서 달라질 수 있다는 점과 추후에도 솔선수범행동의 측정지표 개발을 위한 연구노력이 필요하다는 시사점을 얻을 수 있었다. 공공행정조직과 민간기업조직에서 솔선수범행동으로 측정가능한 공통항목은 8개이며, 다른 항목들은 조직 상황맥락에 따라서 포함될 수도 있고 그렇지 않을 수 있다는 결론을 얻었다. 솔선수범행동은 ‘예를 통해 이끌기(Leading by example)’, ‘조직시민행동(Organizational citizenship behavior)’등과 같은 기존의 연구개념들과 부분적으로 일치되는 측면이 있으나 완전히 일치하지는 않는다. 따라서 솔선수범행동은 하나의 단일의 조직행동현상이자 연구개념으로서, 조직에서 리더나 추적자들 모두 실행할 수 있는 ‘initiating exemplary behavior’의 의미를 갖는 행동이다. 이에 본 연구는 ‘Solsunsoobum behavior’라는 용어를 학술적 용어로서 단독으로 사용할 것을 제안하고자 한다.

영문 초록

This study analyse the conceptual attributes of Solsunsoobum behavior, and developed some measures of behavioral index by content analysis and factor analysis with public and private organizational sector. Through past literatures reviews and content analysis with organizational field interview data from public administration and private industrial organization, the Solsunsoobum behavior includes 5 conceptual attributes: Those are the exemplary, initiation, spontaneity, implementation and social spread. The ‘exemplary’ represents the aspect of behavioral contents. The ‘initiation, spontaneity, implementation’ represents the aspect of behavioral execution process, and ‘social spread’ represents the aspect of behavioral influence. Confirmatory and exploratory factor analysis extracted 1 factor composed of 12 items with 393 public sector’s samples. But Confirmatory and exploratory factor analysis with 120 private sector’s samples irregularly extracted 1 factor or 2 factors by sex, marriage and industry. Finally, this study generated 1 dimension Solsunsoobum behavior, composed of 8 common measures of behavioral index. Also Solsunsoobum behavior includes several other behavioral indexes depending on organizational context. The Solsunsoobum behavior can be defined as ‘Initiating socially desirable and exemplary behavior with willingness, and be a model to others’. In addition, the Solsunsoobum behavior can be explained with ‘Initiating exemplary behavior’. Also Solsunsoobum behavior has independent construct different from Organizational citizenship behavior or Leading by example.
