국문 초록

본 연구는 윤리적 리더십이 직무만족, 조직몰입, 그리고 조직시민행동과 같은 조직성과에 미치는 영향에 있어서 조직 구성원들의 조직지원인식이 갖는 조절효과를 파악하는 것을 목적으로 한다. 윤리적 리더십의 개념과 구성차원에 대해서는 아직까지 명확하게 정의되고 있지 않으나, 본 연구에서는 사회적 학습이론 관점에서 윤리적 리더십을 정의하고 이론적 관점에 따라 리더가 모델링을 통해 구성원들의 태도 및 행위에 영향을 끼칠 수 있음을 실증적으로 규명하고자 하였다. 이를 위해 산업별로 대표적인 기업을 선정하여 총 9개 기업의 751명 자료를 활용하여 분석한 결과, 윤리적 리더십은 직무만족, 조직몰입, 개인에 대한 조직시민행동(OCBI), 그리고 조직에 대한 조직시민행동(OCBO)에 모두 유의한 영향을 미치는 것으로 나타났다. 또한, 조직지원인식은 윤리적 리더십과 개인에 대한 조직시민행동(OCBI) 및 조직에 대한 조직시민행동(OCBO) 사이의 관계를 조절하는 것으로 나타났다. 반면에, 윤리적 리더십과 직무만족 및 조직몰입과의 관계에 있어서는 조직지원인식의 조절효과가 나타나지 않았다. 이러한 연구 결과는 기업환경의 변화로 기업윤리를 경영전략의 일환으로 간주하고 적극적으로 노력하고 있는 기업들에게 윤리적 리더십의 중요성을 제기하며, 구성원들의 조직지원인식을 향상시킴으로써 윤리적 리더십의 효과성을 제고할 수 있음을 시사한다.

영문 초록

The topics of ethical leadership have received significant interest in recent years due to the plethora of ethical scandals in corporations. Although much has been said about the importance of ethical leadership, the topic has received little systematic scholarly attention. Little theoretical or empirical work has been done to understand its theoretical base or its connection to related constructs and outcomes. This paper defined the ethical leadership by using social learning theory as a theoretical foundation and demonstrated its relationship to other variables. In this paper, we investigated the following two issues. First, we examine whether ethical leadership exerts a significant influence on the organizational performance(i.e., job satisfaction, organizational commitment, OCBI, OCBO). Second, we explore how perceived organizational support influences the relationship between ethical leadership and organizational performance. For an empirical analysis, the data were collected from nine enterprises consisting of various industries(e.g., finance, manufacturing, distribution/services, construction, and telecommunications) in Korea. The sample comprised 751 employees excluded a few poor respondents. In advance, the credibility and validity of theoretical model was explored, and then hypotheses were examined. As we predicted, ethical leadership is positively related to job satisfaction, organizational commitment, OCBI, and OCBO. And perceived organizational support appears to moderate the relationship between ethical leadership and OCB(i.e., OCBI and OCBO). Unfortunately, the hypothesis stated that the moderating effects of perceived organizational support on the relationship between ethical leadership and job satisfaction was not accepted. In addition, perceived organizational support didn't moderate the relationship between ethical leadership and organizational commitment. This research results indicate that the ethical leadership is effective in shaping positive attitudes and behaviors of employees. Because ethical leadership and effective leadership are related, the topic of ethical leadership should appeal to scholars and practitioners with diverse motivations and interests. It also means that perceived organizational support increases the effectiveness of ethical leadership. Some important implications of the research findings are discussed. All these questions deserve future theoretical inquiry and empirical research.
