군 리더의 독성리더십 예방을 위한 코칭방안의 탐색적 연구

국문 초록

본 연구는 야전부대 리더의 독성리더십을 예방하고 리더십 자기 계발을 촉진할 수 있는 코칭의 방향을 제시하고자 하였다. 이를 위해서 문헌 조사를 통해 독성리더십의 개념과 하위요인별 특징을 행동과 성격적 특징으로 나누어 알아보았고, 심리학적 관점에서 리더의 독성적 행동 특성의 원인을 살펴보았다. 또한 야전부대 장병들의 설문을 통해 부하들이 주관적으로 느끼는 리더의 독성리더십의 실태를 리더십 점수와 비교하여 보았다. 그 결과, 리더의 독성적 행동은 심리적 경직성, 우울, 불안, 낮은 자존감 등에 기인할 수 있으며, 우수한 리더십을 발휘하는 리더의 경우에도 독성적 행위가 나타날 수 있음이 나타났다. 이러한 결과를 바탕으로 군에서의 독성리더십을 예방하기 위한 자기 이해 코칭 방안과 향후 군 코칭 연구의 논의점을 제시하였다.

영문 초록

The study was intended to provide a direction for coaching to prevent toxic leadership from field unit leaders and promote self-development of leadership. To this end, the concept and sub-factorial characteristics of toxic leadership were divided into behavioral and character characteristics through a literature survey, and the cause of toxic characteristics of leaders was examined from a psychological perspective. The survey of field troops then compared the status of the leader's toxic leadership that his subordinates feel subjective with the leadership score. The results showed that the leader's toxic behavior can be attributed to psychological rigidity, depression, anxiety, and low self-esteem, and that even for leaders with outstanding leadership, toxic behavior may appear. Based on these results, the discussion points of future military coaching studies were presented to prevent toxic leadership in the military.
