국문 초록

본 연구는 보육교사의 칭찬리더십이 직무만족과 이직의도에 미치는 영향력을 살펴보고 어린이집에서 칭찬하는 조직문화가 확산할 수 있도록 기초자료를 제공하는데 목적이 있다. 연구 참여자는 부산·울산·경남지역 어린이집에 재직하고 있는 보육교직원 229명을 대상으로 설문조사 하였다. 자료의 분석은 SPSS 21.0(ver.) 통계 프로그램을 이용하여 기술통계분석, 상관분석, 다중회귀분석을 실시하였다. 결과를 살펴보면 첫째, 칭찬리더십, 직무만족, 이직의도 간의 상관관계가 확인 되었다. 둘째, 보육교사의 칭찬리더십이 직무만족에 긍정적으로 영향을 미쳤다. 셋째, 보육교사의 칭찬리더십이 이직의도에 부적영향을 미쳤다. 결과적으로 보육교사의 직무만족과 이직의도를 줄이는데 자기격려, 자아정체감, 긍정적 관계 형성이 중요하며 특히 칭찬하는 방식으로 조직문화를 조성하는 것이 효과적이다.

영문 초록

The purpose of this study is to examine the influence of childcare teachers' compliment leadership on job satisfaction and intention to leave and to provide basic data so that an organizational culture that praises childcare teachers can spread. Total of 229 childcare teachers in Busan, Ulsan, and Gyeongnam participated in the survey. For data analysis, descriptive statistics, correlation analysis, and multiple regression analysis were performed utilizing the SPSS 21.0 (ver.) statistical program. The results are as follow. First, the correlation between praise leadership, job satisfaction, and turnover intention was confirmed. Second, the compliment leadership of childcare teachers had a positive effect on job satisfaction. Third, the compliment leadership of childcare teachers had a negative effect on turnover intention. In conclusion, self-encouragement, self-identity, and positive relationship formation are important in reducing the job satisfaction and intention to leave of childcare teachers, In addition it is particularly effective to create an organizational culture in a way that praises childcare teachers.
