군사대학 교수자의 교수역량 진단도구 개발 및 요구도 분석

국문 초록

현재 군(軍)의 ‘교수역량(teaching competency)’에 대한 과학적 접근은 부족한 실정으로, 관심 있는 전공자나 교수요원들이 개별 자구책을 마련하고 있다. 또한 교수역량에 대한 요구도(needs)를 확인하고자 교관과 학생의 인식을 비교⋅분석하는 것은 위계조직인 군(軍) 정서 상 금기시되는 영역이었다. 이에 본 연구는 이러한 점을 착안하여 연구 1(군사대학 교수자의 교수역량 진단도구 개발)과 연구 2 (교수역량 요구도 분석)를 수행하였다. 연구 1에서 우수교수자(8명)를 대상으로 행위사건면접과 내용전문가(SME 4명)를 대상으로 초점집단면접을 통해 30개 요인의 78개 교수역량 준거를 도출하였다. 그리고 예비조사(학생 288명)에서 탐색적 요인분석을 통해 30개 요인 78문항을 13개 요인 65문항으로 확정하였고, 이어서 본 조사(학생 252명, 교수자 155명)에서 확인적 요인분석을 통해 모형적합도가 상대적⋅절대적 적합도지수 모두 양호함을 확인하였다. 연구 2에서는 개발된 진단도구로 군사대학 교수자의 교수역량 요구도를 분석하여 후속연구에서 교수역량향상 프로그램을 개발함에 있어 과학적 연구에 기초한 선순환적 환류체계가 구축되게 하였다. 먼저, 교수자들의 교수역량 현재수준과 중요도에 대해 교수자 스스로와 학생들의 인식차이를 비교한 결과, 교수자집단은 대부분 교수역량 요인에서 중요도와 현재수준 간 평균차이가 0.084∼0.213 수준이었고, 학생집단은 모든 교수역량 요인에서 평균차이가 0.360∼0.547 수준으로 교수자들 보다 높게 나타나, 학생들이 교수역량 현재수준을 훨씬 낮게 인식하고 있음을 확인하였다. 그리고 군사대학 교수자의 교수역량 요구도 우선순위를 최종 도출하기 위해 Borich(1998)의 요구도와 IPA 매트릭스의 요구분석 결과를 집계하여 중복요구가 많은 순으로 우선순위를 정한 결과, 1순위 5개(학습목표설정, 교수설계, 학습동기부여, 차시수업개선, 평가공정성), 2순위 2개(수업몰입유도, 흥미유발), 3순위 1개(학습촉진), 4순위 1개(학습내용점검), 기타순위 4 개(친밀감형성, 의사전달, 수업운영, 학습자존중)로 교수역량의 요구도 우선순위가 도출되었다. 마지막으로 본 연구 결과의 의미와 시사점에 대해 논의하였다.

영문 초록

Until now, there is no interest or scientific analysis of “teaching competency” in military organizations or military universities, while a few major students or instructors interested have prepared measures individually. Noticing these limitations, Research 1 investigated what the criteria of teaching competency of military university instructors specifically are through behavior event interview and focus group interview, and based on this, developed a verified diagnostic inventory that could accurately diagnose teaching competency through a validity test by exploratory factor analysis and confirmatory factor analysis. Research 2 constructed a virtuous circle feedback system based on scientific research by analyzing the military university instructors’ needs for teaching competencies specifically and developing a teaching competency program reflecting the needs. To draw the final priority of military university instructors’ needs for teaching competencies, as a result of setting the priority in the descending order of duplicate needs, combining Borich’s (1998) needs with the result of needs analysis in IPA Matrix, the priority of the needs for teaching competency was drawn as follows: five(Learning objective setting, Instructional design, Learning motivation, Improvement for the following classes, Performance appraisal justice) in the first priority, two(Inducing a flow in class, Inducement of Interest) in the second priority, one(Learning promotion) in the third priority, one(Learning contents check-out) in the fourth priority, and four(Creating intimacy, Communication, Class operation, Respecting learners) in the other priority. Finally, implications and limitations of this study were discussed.
