특성화･마이스터고졸 초기경력자의 후진학 참여 경험에 관한 질적 연구

국문 초록

이 연구는 특성화고 및 마이스터고졸 초기경력자의 후진학 참여 경험을 현상학적 연구방법에 따라 들여다봄으로써 후진학 참여 과정과 결과를 보다 심도 있게 분석하였다. 연구 참여자는 특성화고 및 마이스터고 졸업자 중 재직경력 7년 미만의 초기경력자로 후진학 유형, 기업규모 및 직무분야를 고려하여 총 9명을 선정하였다. 이들을 대상으로 심층면담을 실시하였으며, 24개의 주제, 11개의 주제 묶음 및 4개의 범주를 도출하였다. 연구의 주요 결론 및 시사점은 첫째, 초기경력자의 후진학 참여 동기는 대체로 고등학교 재학 중에 소속학교의 홍보와 담임교사의 추천으로 생기게 되며, 기업에 재직 중 대학 학력에 대한 필요성에 대해 인지하면서 생기게 되는데, 후진학 참여 및 접근성에 지역별 편차가 존재하여 이를 개선할 필요가 있다. 둘째, 초기경력자의 소속 기관에서 등록금 지원, 수업 참여를 보장하는 등의 우호적인 경우가 있을 시 보다 효과적으로 후진학 제도에 참여할 수 있으며, 후진학에 대해 조직구성원이 부정적인 태도를 보이거나 근무시간 조정이 이루어지지 않는 등 후진학에 대한 조직의 지원이 미흡한 경우엔 참여에 어려움을 느낀다. 셋째, 초기경력자는 후진학 제도에 참여한 이후 대체로 만족도가 높은 편이나, 후진학 유형이나 프로그램에 따라 교육 내용 및 방법을 포함한 교육과정이 담당 직무와 관련성이 적은 경우가 많아 후진학의 효과를 높이기 위한 개선 및 노력이 필요하다. 넷째, 초기경력자는 후진학 제도에 참여함으로써 학습한 내용을 실제 업무에 적용하는 등의 수행능력 향상을 경험하기도 하지만, 대체로 관련 자격과 대학 학위취득을 통해서 개인의 경력을 개발하여 더 나은 직장으로의 이직을 목적으로 하고 있어, 후진학 성과를 제도화하기 위한 개선이 필요하다.

영문 초록

The purpose of this study was to analyze the experience of vocational high school graduate early career employees’ participation according to phenomenological research methods. Participants in the study are those who graduated from vocational high school, with early career experience of less than 7 years. In-depth interviews were conducted on these subjects, and 29 themes, 12 theme groups, and 5 categories were derived. The main conclusions of the study are: First, motives for participation in Work First-then to College of early careers are generally generated by the promotion and recommendation of the teacher while in high school, and comes from recognizing the necessity of college education while working at a company. There are regional variations, and there is a need to improve them. Second, if there are favorable cases such as support for tuition fees and guarantees of participation in classes at the affiliated institution of the early experience, it is possible to more effectively participate in the Work First-then to College. If the organization s support for Work First-then to College is insufficient, such as not being done, it is difficult to participate. Third, after participating in the Work First-then to College, early career experienced people generally have higher satisfaction. However, depending on the type or program of Work First-then to College, the curriculum including the content and method of education is often less related to the job in charge. It needs improvement and effort. Fourth, early careers may experience improvement in performance, such as applying what they have learned to the actual work site by participating in the Work First-then to College, but generally develop their personal career through the acquisition of related qualifications and university degrees, leading to a better workplace.
