보육교사의 감정노동과 심리적소진이 조직몰입에 미치는 영향

국문 초록

본 연구는 보육교사의 감정노동, 심리적소진, 조직몰입 간 어떠한 관계가 있는지 살펴보고, 감정노동과 심리적소진이 조직몰입에 미치는 영향을 알아보는데 목적이 있다. 이를 위해 전라남도 지역의 보육교사 358명을 대상으로 설문조사를 실시하였으며, 연구대상 특성과 각 변인 간 관계파악을 위해 기술통계, 상관관계분석, 중다회귀분석을 실시하였다. 연구결과를 살펴보면, 첫째, 보육교사의 감정노동의 하위요인인 내면적 행동은 조직몰입의 모든 하위요인과 상관관계가 높은 것으로 나타났다. 보육교사의 심리적소진 하위요인 중 정서적 고갈, 비인간화는 조직몰입의 모든 하위요인과 부적 상관관계가 있는 것으로 나타났으며, 심리적소진 하위요인 중 성취감 감소는 조직몰입의 하위요인인 정서적 몰입, 규범적 몰입과 부적 상관관계가 있는 것으로 나타났다. 둘째, 보육교사의 감정노동과 심리적소진은 조직몰입에 유의한 영향을 미치는 것으로 나타났다. 본 연구결과는 보육교사의 감정노동과 심리적 소진 감소를 위한 개인적 차원의 지원과 근무환경 개선 등의 사회적 차원의 지원을 통해 조직몰입을 꾀하고 조직몰입을 위한 현실적인 대처방안을 모색하는 기초자료로서 활용되어질 것이다.

영문 초록

The purpose of this study is to investigate the effect of parenting teachers emotional labor and psychological burn-out on organizational commitment. For this purpose, a survey was conducted of 358 childcare teachers in the area of J. The data collected for the analysis of the study were based on the SPSS WIN 25.0 program, Pearson s correlation analysis was performed to measure correlation between variables, and multiple regression analyses were performed to measure influence. The main results are as follows. First, the inner behavior, which is a subordinate factor of the teacher s emotional labor showed a significant correlation with all subordinate factors of organizational commitment. The motional burn-out and dehumanization, which is a subordinate factor of childcare teacher showed the negative correlation with all subrodinate factors of organizational commitment. The reduction of accomplishment, which is subordinate factor of psychological burn-out showed the negative correlation with emotional immersion and normative immersion of organizational commitment. Second, the emotional labor and psychological burn-out of childcare teacher showed significant affect on organization immersion. These research results, as the basic information, supports to find practical measurement for organizational immersion through the personal level supports to reduce emotional labor and psychological burn-out of childcare teacher and the social level supports to improve working environment.
