대학생의 리더십 구인 도출 및 진단도구의 개발

국문 초록

본 연구의 목적은 대학생의 리더십 구인을 도출하고 이를 바탕으로 진단도구를 개발하는 데에 있다. 이러한 목적을 달성하기 위하여 문헌고찰을 바탕으로 잠정적 구인화와 문항 개발을 실시한 후, 델파이 기법을 통해 내용 타당도를 검증하였다. 다음으로 예비조사와 본조사를 거쳐 내용 타당도와 변별 타당도 검증을 위한 탐색적 요인분석과 문항분석을 실시한 후, 도출된 모형에 대한 확인적 요인분석을 거쳐 모형의 적합성을 확인하였다. 그 결과 대학생의 리더십은 셀프 리더십과 수퍼 리더십으로 구분되었으며, 셀프 리더십의 최종 구인은 자기행동주도와 자기사고주도의 영역으로 구분되었다. 자기행동주도 영역은 목표설정, 자기관찰, 자기보상으로 구성되었으며, 자기사고주도 영역은 자기인식, 도전적 사고, 성공상상, 자아 효능감의 하위영역으로 구성되었다. 수퍼 리더십은 행동촉진과 도전고취의 영역으로 구분되었으며, 행동촉진 영역은 커뮤니케이션, 대인관계, 동기부여, 도전고취의 영역은 탁월성 추구, 행동유도, 통찰력으로 구인이 형성되었다. 타당도 검증을 거친 최종 문항은 셀프 리더십의 자기행동주도 영역이 10개 문항, 자기사고 주도 영역이 13문항으로 총 23문항이 도출되었다. 수퍼 리더십의 경우에는 행동촉진 영역이 11개 문항, 도전고취 영역은 8개 문항으로 총 19문항이 개발되었다. 문항내적 일치도 계수를 통한 신뢰도 검증 결과, 셀프 리더십의 Cronbach s α 계수는 0.927, 수퍼 리더십은 0.947로 높은 신뢰도를 보임을 확인하였다.

영문 초록

The purpose of this study was to inquire the major construct factors of leadership for university students and to develop a leadership scale. A construct model of the leadership and instrument items were temporarily developed based on the literature review of previous studies. The construct validity was verified based on the delphi method. Then, in the process of preliminary test and main survey, factor analysis, correlation analysis, and internal consistency coefficient were applied. It was concluded that self-leadership was divided into two categories; leading self-behavior and managing self-thought. Goal setting, self-observation, and self-reward were included into leading self –behavior. Self-awareness, opportunity thought, imagination of future success, and self-efficacy were constructed into managing self thought. 10 items for leading self-behavior and 13 items for managing self-thought were drawn. In case of super-leadership, it was classified driving action and inspiring challenge. Communication, interpersonal relations, and encouraging the heart were included into driving action. Inspiring challenge were composed of pursuing excellence, enabling to act, and insight. 11 items for driving action and 8 items for inspiring challenge were developed.
