교사가 지각한 조직공정성과 신뢰의 관계

국문 초록

본 연구는 교사의 분배공정성, 절차공정 성, 상호작용공정성에 대한 인식이 교사의 학교장에 대한 신뢰와 동료교사에 대한 신뢰에 어떠한 영향을 주는 가를 탐색하여 학교구성원간의 신뢰를 높이는 방안을 탐색하는데 그 목적을 두었다. 연구의 결과 조직공정성과 신뢰에 대한 교사의 인식은 대체로 남교사, 교직경력이 많은 교사가 높은 것으로 나타났고, 특히 교직경력 20년 이상인 교사들과 경력이 적은 교사 간에 통계적으로 유의한 차이를 보였다. 그리고 교사의 조직공정성 인식과 신뢰인식 간에는 정적 상관관계를 나타냈으며, 이중 상호작용공정성은 교사의 교장에 대한 신뢰와 높은 상관관계를 보였다. 절차공정성과 상호작용공정성은 학교구성원간의 신뢰에 유의한 영향을 주었고, 이중 상호작용공정성은 교장에 대한 신뢰에, 절차공정성은 동료교사에 대한 신뢰에 보다 많은 영향을 주었다. 교장과 동료교사에 대한 신뢰에 대해 절차공정성과 상호작용공정성의 상호작용효과가 있는 것으로 나타났다. 이러한 결과는 학교장이 학교조직운영과 의사결정에 있어서 절차공정성과 상호작용 공정성을 제고함으로서 학교조직에서 리더와 구성원 간의 사회적 관계에 바탕이 되는 신뢰를 높일 수 있는 여건을 마련해야 함을 시사한다.

영문 초록

The purpose of this study is to investigate the relationships between teacher`s organizational justice and teacher`s trust in school members, colleagues and the principle In order to accomplish this purpose, the study explored the differences of teacher s perception level on organizational justice and trust in colleagues and the principle. The study also analysed the correlation between teacher`s organizational justice and teacher`s trust. Finally, the study examined the effects of teacher`s organizational justice on teacher`s trust in school members. The results of the study show that teacher`s perception level of organizational justice and trust is higher than an average and more positive recognition is shown in male, high career and high school teachers. teacher`s organizational justice has a significant correlation with teacher`s trust in school members and especially interactional justice correlates teacher`s trust in the principle very positively. In addition, teacher`s organizational justice effects on teacher`s trust positively, and especially interpersonal justice has a significant effect on teacher`s trust in the principle. Last, while there is an interactional effect of procedural justice and interactional justice in accounting for teacher`s trust in school members, there is not an interactional effect of distributive justice and interactional justice in accounting for teacher`s trust in school members.
