건설프로젝트관리 관점에서 바라본 공유리더십, 역량 및 성과의 관계

국문 초록

건설산업은 경험의 산업이라 할 정도로 경험지식의 체계적인 축적과 공유가 중요하다. 프로젝트 수행조직의 선·후행 프로젝트에 관한 정보공유 부족으로 예방할 수 있는 실수가 빈번히 발생하여 중복된 시행착오로 인한 손실을 초래하고 있다. 이러한 원인은 조직의 정보은폐에 의한 경우가 대다수이다. 건설업의 특성상 정보공유는 책임자 리더십에 따라 영향을 많이 받을 수 있다. 건설프로젝트의 경우 비슷한 프로젝트가 일정한 시차를 두고 진행이 되는 경우가 발생하는데 후행하는 프로젝트에 선행 프로젝트의 수행 정보를 적절한 시기에 공유해 줄 수 있다면 후행 프로젝트는 선행 프로젝트의 정보를 활용하여 실패를 줄이고, 성공적인 사례를 적용하여 후행 프로젝트의 비용과 일정 목표달성 등 프로젝트 결과에 적지 않은 영향을 미칠 것이다. 선행연구를 살펴보면 공유리더십은 조직의 혁신, 직무만족도에 영향을 미쳐서 조직 성과를 높이는 긍정적인 효과가 확인되었다. 본 논문은 생산성이 낮은 건설산업의 효율성을 높이고, 지속적인 경쟁력을 갖추기 위해서는 조직구성원들의 공유리더십 수준을 높여 프로젝트관리 개인역량을 제고할 필요성이 있다는 점을 보여주는 것을 목적으로 한다. 조직구성원의 역량이 공유리더십을 통해 기업성과에 어떤 영향을 미치는지 검증하고, 조직내 공유리더십이 건설기업의 프로젝트관리 역량과 프로젝트 성과의 관계에서 조절 작용을 하는 중요한 요소임을 입증함으로써, 건설기업의 생산성 향상을 위한 유의미한 시사점을 도출하고자 한다. 본 실증연구 결과를 통해 4차산업혁명의 변화하는 산업 생태계와 기업 패러다임에서 건설기업이 지속적인 경쟁력을 갖추기 위해서는 조직구성원들의 공유리더십 수준을 높여 프로젝트 관리역량을 높여할 필요성을 확인하였다. 또한, 한국 건설기업의 프로젝트관리에 대한 새로운 시사점을 제시하였다.

영문 초록

Systematic accumulation and sharing of experience knowledge is so important that the construction industry is said to be an experience industry. Due to the lack of information sharing on prior and subsequent projects by concealing information by the project execution organization, sufficiently preventable mistakes often recur, resulting in losses due to overlapping trial and error. Due to the nature of the construction industry, knowledge sharing within the organization can be greatly affected by the leadership of the person in charge. For example, in the case of construction projects, similar projects are often carried out at a certain time, and if information on previous projects or successful projects can be shared in a timely manner, subsequent projects will not fail, which will have a significant impact on project results. Shared leadership has been found to increase organizational performance by affecting organizational innovation and job satisfaction (Hwang Mi-jung et al., 2020). In addition, previous studies have also confirmed the positive effects of shared leadership on individuals and organizations, such as innovative behavior (Song Jung-soo, 2019). In order to increase the efficiency of the low-productivity construction industry and to have continuous competitiveness, this paper suggests the need to increase the level of shared leadership of organizational members to enhance project management personal competencies. By verifying how organizational members' capabilities affect corporate performance through shared leadership, and proving that shared leadership within the organization is an important factor in controlling project performance relationships, we aim to derive meaningful implications for improving construction companies' productivity. The results of this empirical study suggest that in order for construction companies to be continuously competitive in the changing industrial ecosystem and corporate paradigm of the Fourth Industrial Revolution, it is necessary to enhance project management capabilities by increasing the level of shared leadership of organizational members. In addition, we would like to derive meaningful strategic implications for the project management of Korean construction companies.
