소방 조직 내 세대 차이가 직무 소진에 미치는 영향

국문 초록

본 연구는 소방 조직 구성원의 세대 차이, 세대 갈등, 의사소통 능력, 직무 소진 간의 관계를 규명하고 세대 갈등과 의사소통 능력이 직무 소진에 미치는 영향을 살펴보고자 하였다. 소방공무원 209명을 표본으로 연구한 결과, 세대 차이, 세대 갈등은 직무 소진의 하위 요인인 정서적 소진과 정적 상관을, 의사소통 능력은 정서적 소진과 부적상관을 보였으며, 세대 갈등과 의사소통 능력은 세대 차이와 정서적 소진의 관계를 완전매개하는 것으로 나타났다. 전체적인 간접효과는 크지 않으나 세대 갈등과 의사소통 능력이 직무 소진에 영향을 미치는 것으로 나타났으며, 이러한 결과는 세대 차이와 직무 소진 사이의 연결을 뒷받침하는 메커니즘을 이해하는 것을 돕는다. 본 연구는 소방조직 내에 세대 간 격차가 존재하더라도 상호 존중과 소통 능력을 키우는 것이 갈등으로 인한 소진을 예방하는 데효과적일 수 있음을 시사한다.

영문 초록

This study aimed to investigate the relationship between generational differences, generational conflict, communicationability, and job burnout among members of firefighting organizations and examine the effects of generational conflict andcommunication ability on job burnout. Using a sample of 209 firefighters, generational differences and conflict were foundto be positively related to emotional exhaustion, a subfactor of job burnout, and communication ability was negativelyrelated to emotional exhaustion. The relationship between generational differences and emotional exhaustion is fullymediated by generational conflict and communication ability. Although the overall indirect effects were not significant,generational conflict and communication ability were found to influence job burnout. These findings provide insight intothe mechanisms underlying the link between generational differences and job burnout. This study’s findings suggest thatdespite generational gap existing within firefighting organizations, fostering mutual respect and communication ability maybe effective in preventing conflict-related burnout.
