창의적 행동에 있어 리더 특성과 추종자 성취욕구의 역할

국문 초록

본 연구는 리더십 분야에서 연구자들의 지속적인 관심을 받고 있는 리더 특성의 역할과 상황요인을 실증적으로 검증하고자 진행되었다. 주요 연구문제는 리더의 주도성과 진실성이 추종자 창의적 행동에 대한 영향력, 리더 주도성과 창의적 행동의 관계에서 추종자 성취욕구의 상황요인 역할, 추종자 창의적 행동에 대한 영향력에 있어 리더 주도성, 추종자 성취욕구, 리더 진실성의 삼원 상호작용 효과이다. 연구수행을 위한 자료는 서울특별시와 제주특별자치도에 소재하고 있는 대형호텔 종사자를 대상으로 설정하여 리더와 부하를 분리하는 응답원천 분리방법을 적용하여 수집하였다. 총 250쌍의 설문지를 배부하여 215쌍으로부터 획득된 자료를 분석에 활용하였다. 분석결과, 리더 주도성과 진실성은 추종자의 창의적 행동을 촉진하는 주요 원인으로 확인되었고, 리더 주도성과 창의적 행동의 관계에서 추종자의 성취욕구는 양자관계를 완충하는 역할을 하며 , 리더의 진실성이 상황요인으로 포함된 삼원 상호작용 모형에서는 그 효과성이 지지되지 않았다. 본 연구의 시사점은 특정 리더 특성이 추종자의 창의적 행동을 예측하는 하는 주요 원인으로 작용가능성을 입증하고 있고, 리더 특성이 추종자 행동에 대한 역할에 있어 상황요인으로서 추종자 특성은 대적 귀인으로 인해 그 영향력이 약회될 수 있음을 보여주고 있다. 마지막으로 상황요인으로 리더의 진실성은 추종자 성취욕구의 상황요인으로서의 역할을 조절하는 기능이 작용하지 않을 수 있음을 보여주고 있다.

영문 초록

Many researchers in leadership domain have constantly pay attention to leader traits and the current study focused on the roles of leader traits and its situational variables. There are three research questions such as roles of leader s proactive personality (LP) and integrity (LI) on follower creative behavior (FCB), moderating role of follower s need for achievement (FNA) as interventional variable in the relationship between LP and FCB, and three-way interactional effect of LI on FNA in the links between LP and FCB. The data collected from employees who work at 10 large hotel in Seoul and Jeju Island and applied in dual source method from supervisors and followers. Total 250 set of questionnaires were spread and the data from 215 sets was used in empirical analysis. Both both leader s traits were positively related to FCB respectively, the role of FNA as a moderator was proved with buffering effect in that link, and the three-way interactional effect of LI wasn t supported. This study provides a few implications in academy and practice. A sort of leader s traits contribute a kind of follower behavior to strive for organizational goals, follower s internal attribution as a situational component in organizations enable to regulate an effect of leader s traits on follower s behavior.
