출산과 양육을 경험한 여군의 일･가정 양립에 대한 질적 연구

국문 초록

본 연구는 군 조직 내에서 기혼 여군의 일･가정 양립에 대한 인식을 알아보고자 영아기 자녀를 양육하는 여군 5명을 대상으로 인터뷰를 진행하였다. 분석 결과 첫째, 참여자들은 군 조직이라는 특수한 환경이 출산과 양육에 비우호적일 수밖에 없다고 인식하는 것을 확인 할 수 있었다. 둘째, 비우호적인 양육 환경의 영향으로 여군은 일보다 양육자의 역할을 선택하는 것으로 나타났다. 결과에 대한 정책적 제언은 다음과 같다. 첫째, 군 가족의 세부적 특성을 반영한 군 어린이집의 질적인 확충이 필요하다. 둘째, 군 조직 내 가족친화적인 교육과 프로그램 활성화를 위한 지속적 노력이 필요하다. 셋째, 여군의 생애주기를 충분히 반영한 인사발령이 고려되어야 한다. 이와 같은 논의를 통해 본 연구는 군 조직 내 일･가정 양립에 대한 정책과 제도가 존재하더라도 이를 실현하기 위해서는 조직 내에서의 심리사회적 환경이 중요하다는 것을 확인하였다는데 의의가 있다.

영문 초록

This study conducted interviews with five female soldiers parenting infancy children to find out the perception of married female military personnel on work and family compatibility within the military organization. In the results of the analysis, first, it was confirmed that the participants perceived that the special environment of the military organization was inevitably unfriendly for childbirth and parenting. Second, it was found that female soldiers chose the role of caregivers over work due to the unfavorable parenting environment. Policy suggestions for the results are as follows. First, it is necessary to qualitatively expand the military child care centers reflecting the detailed characteristics of the military family. Second, continuous efforts are needed to revitalize family‐friendly education and programs in military organizations. Third, personnel appointments that sufficiently reflect the life cycle of the female soldiers should be considered. Through such discussion, this study is meaningful in confirming that even though there is the policy and system for work‐and family compatibility within the military organization, the psychosocial environment within the organization is important to realize the policy and system.
