국문 초록

본 연구는 주도적 성격과 창의적 행위와의 관계를 보다 잘 이해하기 위해서 사회적 경계조건으로 상사와 동료의 영향력을 살펴보았다. 즉, 주도적 성격이 가지는 특징을 활성화 시키는 상황변수로 동료들 간의 사회적 상호작용을 고려하였고, 주도적 성격이 가지는 특징을 제약하는 상황변수로는 상사의 비인격적 행동을 살펴보았다. 이러한 조절효과를 확인하기 위해서 다양한 산업군의 조직에서 근무하는 248명의 조직구성원-상사 설문을 통해 확보한 데이터를 분석하였다. 분석 결과, 주도적 성격과 창의적 행위 간의 정(+)적인 관계를 확인하였으며, 이러한 정(+)의 관계가 가장 강하게 나타날 때는 상사의 비인격적 행위가 낮고 동료들 간의 사회적 상호작용이 높을 때임을 확인할 수 있었다. 본 연구의 결과를 바탕으로 결론에서는 창의적 행위에 영향을 미치는 성격적 요인에 대한 추가적인 논의와 상황적 변수의 중요성에 대해서 이론적･실무적 시사점을 논의하였다.

영문 초록

This study examines the effects of leaders and coworkers on the relationship between a proactive personality and creative behavior as social boundaries. More specifically, this study considers social interactions among coworkers as a contingent variable to stimulate the characteristics of a proactive personality. By contrast, this study also investigates a leader’s abusive supervision as a contextual variable to constrain the activation of a proactive personality. To test these moderating effects, this study analyzed 248 employees through leader dyad data collected from various industries. The analytical results showed that a proactive personality was positively related to creative behavior. In addition, this positive relationship was highly pronounced when social interactions among coworkers were high and a leader’s abusive supervision was low. Based on these findings, this study provides theoretical and practical implications and limitations in the personality and creativity literature
