문화와 조직시민행동의 관계에서 긍정심리자본의 조절효과

국문 초록

본 연구는 국내 대학의 직원을 대상으로 조직문화 유형이 조직시민행동에 미치는 직접효과를 규명하고, 조직문화 유형과 조직시민행동 간의 관계에서 긍정심리자본의 조절효과를 실증분석하였다. 실증분석 결과, 먼저 대학 직원들이 지각하는 조직문화 유형 중 합리문화를 제외한 혁신문화, 관계문화 및 위계문화 등이 조직시민행동에 긍정적인 영향을 주었다. 다음으로 긍정심리자본은 관계문화를 제외한 조직문화 유형과 조직시민행동의 관계를 조절하였다. 특히, 혁신문화와 조직시민행동의 긍정적인 관계는 긍정심리자본이 높은 집단이 낮은 집단에 비해 더욱 높았다. 또한 낮은 위계문화에서는 긍정심리자본이 높은 집단이 낮은 집단보다 조직시민행동이 높았으나, 높은 위계문화에서는 오히려 긍정심리자본이 낮은 집단이 높은 집단보다 조직시민행동이 높았다. 연구결과를 바탕으로 시사점과 연구의 한계점 및 향후 연구방향이 논의하였다.

영문 초록

The purpose of the study examines the direct effect of organization culture(adhocracy culture, clan culture, market culture, hierarchy culture) on the organizational citizenship behavior(i.e. OCB). Also the study investigates the influence of the organization culture on the OCB with moderating effects of positive psychological capital(i.e. PsyCap). The data was collected from a survey of 619 university/college employees. The results of the empirical analysis are as follows. First, the paper shows that organizational culture(adhocracy culture, clan culture, hierarchy culture) are positively related to the OCB, whereas market culture is not significantly. Second, the empirical result shows that PsyCap positively moderate the relationship between adhocracy culture and OCB. Third, PsyCap moderate the relationship between hierarchy culture and OCB. The study findings were discussed along with managerial and theoretical implications and recommendations for future research and applications.
