조직문화가 기관성과에 미치는 영향

국문 초록

본 연구는 지방공기업 조직문화와 기관성과의 관계에 대한 리더십의 조절효과를 분석하는 데 목적이 있다. 경쟁가치모형에 따라 구분한 클랜·애드호크라시·위계·시장문화, 관계·혁신·관료·과업리더, 주관적 성과에 대한 지방공기업 구성원의 인식을 설문조사하고, 기관의 경영평가결과를 확인하여 분석하였다. 분석결과, 주관적 성과에 클랜문화*관계리더십과 위계문화*관료리더십의 상호작용이 정(+)의 영향을, 애드호크라시문화*관계리더십의 상호작용이 부(-)의 영향을 미치는 것으로 분석되었다. 객관적 성과는 기관유형에 따라 차이가 있고 영향을 받으며, 클랜문화*관계리더십의 상호작용이 정(+)의 영향을 미치는 것으로 나타났다. 이러한 결과는 지방공기업의 주관적 성과와 객관적 성과를 높이기 위해 조직문화에 맞는 리더십이 발휘되어야 한다는 것을 시사한다.

영문 초록

The purpose of this study is to analyze the moderating effect of leadership on the relationship between organizational culture and institutional performance. This study surveys the perceptions of members of local public enterprises on clan·adhocracy· hierarchy·market culture, relations·innovation·bureaucrats·task leadership, and subjective performance classified according to the competing value framework, using survey results and management evaluation scores. And objective performance was analyzed by investigating the management evaluation score. As a result of the analysis, it was analyzed that the interaction term of clan culture*relational leadership and hierarchical culture*bureaucratic leadership had a positive impact, and that of adhocracy culture*relational leadership had a negative impact on subjective performance. Objective performance differs and is affected by the type of local public enterprises, and the interaction term of clan culture*relationship leadership has a positive impact. Based on these results, the study stressed that it would be very important to match organizational culture and leadership.
