국문 초록

장기적인 경기침체와 4차 산업혁명으로 대변되는 불확실한 경제 환경 속에서 기업들은 지속적 생존을 위한 경쟁우위 확보를 위해 노력하고 있고, 이러한 경쟁우위 요소 중 많이 언급되고 있는 것이 바로 창의성이다. 창의성에 대한 초기연구는 개인수준에서 주로 이루어져 왔지만, 구성원간 상호작용이 강조되는 조직 내 업무구조의 변화에 따라 개인이 아닌 집단수준에서의 창의성에 대한 관심이 높아지고 있다. 개인 수준에서의 창의성과 분리되는 집단 수준에서의 창의성을 개념화하여 연구를 진행하였다. 본 연구는 집단창의성을 발휘하는 집단 수준에서의 과정적 측면에서 집단창의성을 개념화하고 이를 검증하였으며, 참여적 리더십 및 심리적 안전 분위기가 집단성과에 미치는 영향에서 집단창의성의 매개효과를 실증분석 하였다. 실증분석 결과 첫째, 참여적 리더십은 집단창의성을 매개하여 집단성과에 유미한 정(+)의 영향을 미치며, 부분 매개하는 것으로 나타났다. 그러므로 집단성과를 관리하기 위해서는 참여적 리더십과 집단 창의성을 동시에 관리해야 하는 시사점을 얻고 있다. 둘째, 심리적 안전 분위기는 집단창의성을 매개하여 집단성과에 유의미한 정(+)의 영향을 미치고 있다. 심리적 안전 분위기가 직접적으로 집단창의성에 영향을 주며, 집단창의성은 완전 매개하는 것으로 나타나‘심리적 안전분위기 → 집단창의성 → 집단성과’의 과정이 유의미하다는 것을 의미할 뿐만 아니라, 집단성과의 효과성을 증대하기 위해 집단창의성 발현을 위한 집단수준의 조직개발 활동이 유의미할 수 있음을 제시하고 있다.

영문 초록

In the long-term economic downturn and the uncertain economic environment represented by the Fourth Industrial Revolution, companies are striving to secure a competitive advantage for sustainable survival. Creativity is one of the many factors mentioned. Initial research on creativity has been mainly conducted at the individual level, but interest in creativity at the group level, not at the individual level, is increasing due to changes in the organizational structure in which the interaction between members is emphasized. This study conceptualized and verified group creativity in the process of group creativity at group level, and empirically analyzed the mediating effect of group creativity on the effect of participative leadership and psychological safety climate on group performance. As a result of the empirical analysis, first, participative leadership has a positive influence on group performance through partial creativity and partially mediates it. Therefore, in order to manage group performance, there are implications for managing participative leadership and group creativity at the same time. Second, psychological safety climate has a significant positive influence on group performance through the mediation of group creativity. Psychological safety climate directly affects group creativity, and group creativity appears to be completely mediated, which not only means that the process of psychological safety climate → group creativity → group performance is significant, but also increases the effectiveness of group performance. To this end, this paper suggests that group-level organizational development activities for group creativity can be meaningful.
