국문 초록

직장내 비인격적 감독은 사회적으로 심각한 사회문제로 대두되고 있는 가운데 본 연구는 직장 내 상사의 비인격적 감독과 부하의 역할행동, 조직시민행동, 일탈행동 간의 관계에서 스트레스의 매개효과를 추적하고, 비인격적 감독과 스트레스의 관계에서 동료지원의 조절효과를 검증하고자 했다. 연구 설계는 횡단적 자기보고식 설문지를 사용하여 288명의 정규근로자를 표본으로 하였다. 연구가설을 실증적으로 검증하기 위해, 자료는 SPSS20과 AMOS18로 분석하였다. 그 결과 본 연구는 스트레스가 상사의 비인격적 감독과 부하의 역할행동, 조직시민행동, 일탈행동 간의 관계를 매개함을 밝혔다. 그리고 비인격적 감독과 스트레스 간의 관계에서 동료지원의 조절효과를 확인하였다.

영문 초록

Workplace abusive supervision has become a social issue and the purpose of this study was to identify the mediating effects of stress on the relationships between abusive supervision and subordinates’ organizational behavior and the moderating effects of coworker support on relationship between abusive supervision and stress. The study design was a cross-sectional self-reported questionnaire and sampled 288 full-time employees. Data were conducted with SPSS 20 and AMOS 18 to empirically test the study hypotheses. As a result, this study found that stress mediated the relationships between supervisor’s abusive supervision and subordinates’ in-role behavior, organizational citizenship behavior (OCBI, OCBO), and deviant behavior. And the study found that coworker support moderated the relationship between abusive supervision and stress.
