국문 초록

조직의 혁신행동은 최고경영자의 개인 특성에 의해 많은 영향을 받는다. 그럼에도 불구하고 지금까지 이루어진 혁신행동이나 혁신전략에 관한 연구의 대부분은 개인의 성격특성이나 리더십 차원에서 이루어지지 않았다. 아울러 내적 통제위치와 혁신전략 간의 매개효과나 상황적 요인에 따른 내적 통제위치의 효과성에 대한 연구도 찾아보기 어렵다. 따라서 본 연구의 주목적은 최고경영자의 내적 통제위치가 조직의 혁신전략에 미치는 영향을 살펴보고, 더 나아가 이들 간의 관계에 있어서 최고경영자의 선제적 주도성향이 매개효과를 보이 는지, 그리고 환경불확실성이 최고경영자의 내적 통제위치와 선제적 주도성향 사이에서 조절역할을 하는지를 검증하는데 있다. 이러한 연구목적을 달성하기 위해 수도권 소재 일반기업들의 최고경영자와 중간관리자들을 대상으로 설문조사를 실시하였다. 특히, 혁신전략에 대한 관심을 어느 정도 가질 것으로 예상되는 종업원 50명 이상의 130개 기업의 최고경영자 130명과 중간관리자 420명을 대상으로 자료를 수집하였다. 본 연구에 사용한 유효 설문지는 67개 기업의 CEO 응답과 67개 기업에 속한 218명의 중간관리자 응답으로 구성되었으며, 이를 이용하여 분석한 결과는 다음과 같다. 첫째, 최고경영자의 내적 통제위치는 조직의 혁신전략에 정의 영향을 미치는 것으로 나타났다. 둘째, 최고경영자의 내적 통제위치는 선제적 주도성향에 정의 영향을 미치는 것으로 나타났다. 셋째, 최고경영자의 선제적 주도성향은 조직의 혁신전략에 정의 영향을 미치는 것으로 나타났다. 넷째, 최고경영자의 선제적 주도성향은 최고경영자의 내적 통제위치와 조직의 혁신전략 간의 관계를 완전 매개하는 것으로 나타났다. 다섯째, 환경불확실성은 최고경영자의 내적 통제위치와 선제적 주도성향 사이의 관계를 조절하는 것으로 나타났다. 끝으로 본 연구는 이러한 분석결과에 근거하여 학계와 기업에 주는 이론적･실천적 함의를 살펴 보았다.

영문 초록

Innovation behaviors and strategy in organizations are heavily influenced by the individual characteristics of CEOs. Nevertheless, most research on innovation strategy so far has not been done on the personality traits or leadership level. In addition, few research has examined the mediating effect between internal locus of control and the innovative strategy and the moderating effect on the relationship between internal locus of control and proactiveness. The primary purpose of this study is to examine the relationship between CEO’s internal locus of control and innovative strategy, and the mediating effect of proactiveness on the relationship between CEO’s internal locus of control and innovative strategy, and the moderating effect of environmental uncertainty on the relationship between CEO’s internal locus of control and proactiveness. For this study, we conducted a survey on 130 CEOs and 420 middle managers in 130 Korean companies with more than 50 employees in Seoul and Gyeonggi-do province. A total of 67 CEO questionnaires and 218 middle manager questionnaires were used to test the hypotheses, and the results are as follows. First, CEO’s internal locus of control had a positive effect on the innovative strategy in organization. Second, CEO’s internal locus of control also had a positive effect on his or her proactiveness. Third, CEO’s proactiveness had a significant and positive effect on the innovative strategy in organization. Fourth, CEO’s proactiveness fully mediated the relation between CEO’s internal locus of control and the innovative strategy in organization. Fifth, environmental uncertainty positively moderated the relation between the CEO’s internal locus of control and the innovative strategy in organization. The results of this study were further discussed and several theoretical and practical implications were suggested.
