국문 초록

본 연구의 목적은 참여적 리더십(participative leadership)의 효과를 검증하는데 있다. 참여적 리더십과 조직구성원들의 대인관계 시민행동 간의 관계에서 구성원의 목표몰입의 매개효과를 분석하는 것이다. 국내 종업원 300인 이상 기업에 종사하는 283명의 조직구성원들을 대상으로 구조방정식모형을 이용하여 연구모형과 가설을 검증하였다. 본 연구결과에 의하면, 참여적 리더십이 구성원의 목표몰입에 정(+)적인 관계가 있고 목표몰입을 완전매개로 하여 조직구성원들의 사람중심형 대인관계 시민행동과 과업중심형 대인관계 시민 행동에 영향을 주는 것으로 밝혀졌다. 마지막으로 연구결과에 따른 이론적/실무적 시사점과 본 연구의 한계 및 향후 연구방향을 제시하였다.

영문 초록

The purpose of this study is to examine the effects of participative leadership and to analyze the mediating effect of the subordinate s goal commitment in the relationship between participative leadership and interpersonal citizenship behavior. The research model and the hypothesis were verified by using the structural equation model for the 283 members of the company with more than 300 employees. According to the results of this study, there is a positive relationship between participative leadership and goal commitment of the subordinate, and the relationship between the person-focused interpersonal citizenship behavior and task-focused interpersonal citizenship behavior . Finally, the theoretical and practical implications of this study, limitations of this study, and future research directions are presented.
