국문 초록

국가의 중요한 정책으로 시행된 노인장기요양보험제도의 주역인 요양보호사의 긍정적인 심리는 개인의 목표나 사회적 목표에도 부합된다고 보고 요양보호사들의 긍정적 심리에 따른 행동에 대한 결과를 분석하는 것을 이 연구의 출발점으로 삼았다. 이를 위해 다음과 같은 내용을 검토하였다. 첫째, 요양보호사들의 현재 직무특성이 서비스 질에 어떤 영향을 미치는지 살펴보고 둘째, 요양보호사들의 직무특성과 긍정심리자본의 관계에서 서비스 질에 어떠한 영향을 미치는지 살펴보았으며 셋째, 요양보호사의 직무특성을 파악하고 요양보호사의 긍정심리 자본을 매개로 서비스 질을 향상할 수 있는지를 알고자 하였다. 연구결과는 요양보호사의 직무특성의 하위요소인 다양성과 자율성, 공적인 업무에 대한 중요성, 피드백, 역할 모호성, 감정조절에 매개변수인 긍정심리자본이 서비스 질에 많은 영향을 주는 중요한 요인임을 알 수 있었다. 본 연구를 통해 협의로는 요양보호사의 잦은 이직률을 줄이고 서비스 질을 높이는 교육의 자료가 될 것이며 광의로는 요양보호사의 전문성과 정체성을 확보하여 국가가 노인 문제를 해결하고자 하는 공적 서비스전달체계의 긍정적인 방향으로 전환할 수 있는 기초가 될 것이다.

영문 초록

The positive psychology of caregivers, which is the leading role of the long-term care insurance for the elderly, which is implemented as an important policy of the nation, is consistent with the goal of the individual s social goal. The analysis of the results of the positive psychological behavior of the care givers . Therefore, the followings were reviewed. First, the effects of present job characteristics of care givers on their service quality were reviewed. Second, the effects of the relationship of job characteristics and positive psychological capital on service quality were reviewed. Third, whether service quality can be enhanced using positive psychological capital as a medium was reviewed. In the study, it was found that diversity, autonomy, importance on public business, feedback, positive psychological capital made significant effects on sub factors of job characteristics such as role ambiguity and emotion adjustment. Therefore, the mediating variable positive psychological capital has significant effects on service quality. This study can be used as educational material to reduce turnover rate of care givers and improve service quality in narrow meaning and it will be sued basic materials to secure professionalism and identity of care givers and positively develop public service delivery system to solve issues related to aged people.
