장기간 타문화를 경험한 기독교 선교사들의 한국사회 재정착과정:평생학습과 개인경력개발 중심으로

국문 초록

본 연구는 장기간 타문화권에서 살다가 다시 한국사회에 돌아온 기독교 선교사들이 한국사회에 재정착하는 과정과 그들의 타문화 경험이 어떻게 평생학습을 통해 한국사회에서 개인의 경력으로 개발할 수 있는지에 대한 탐구를 목적으로 한 질적 연구이다. 본 연구에서 차용한 근거이론 방법론에 따라 분석된 정착과정은 다음과 같다. 타문화권에서 돌아온 이들은 한국사회에 정착하는 과정으로서 변화인식기(평생학습 필요단계), 불안정함 표출기(경력개발 추구단계), 문제상황 인식과 돌파기(평생학습 시작과 경력개발 초기단계), 구체적 행동실행기(평생학습을 통한 경력개발 단계)를 거쳐 자신과 타인, 사회 속에서 편안함을 느끼는 환경 속 적응과 정착기에 도달하는 과정을 보여주었다. 본 연구는 선교사 개인의 관점에서 선교지와 한국에서의 삶을 연결하며 스스로 정체성을 분명히 하는 무경계 경력과 프로티언 경력 개발을 위한 적극적 행동과 방법을 제시하였다. 또 이들을 파송했던 교회와 선교단체에게는 돌아온 이들의 심리적 적응을 도울 수 있는 프로그램과 사역의 플랫홈 제공이 필요함을, 사회적으로는 다문화 사회의 사회통합 및 인적자원관리 측면에서 이들의 정착을 도울 것을 제시하였다

영문 초록

This study is on the re-adjustment process of long-term missionaries, who have experienced more than 4 years of exposure to cultures of third world countries, to Korean society. This study aims to help them in their re-adjustment process with lifelong learning and personal career development by employing grounded theory approach in qualitative research method. The selected research questions are on how they manage adaptation problems during the process of re-adjustment and how they can turn their mission field experiences into careers with lifelong learning. As a result of the survey, the participants of this study showed following 5 steps: Change awareness(the step of lifelong learning needs), Expressing instability(the step of pursuing career development), Problem recognition and breakthrough(the step of lifelong learning start and the early career development), Carrying out specific actions(the step of lifelong learning and career development), Adaptation and adjustment to circumstances(the step of feeling comfortable to one’s self, others and society).This study suggested three implications. First, to the missionary, it showed a road map for developing boundaryless career and protean career with lifelong learning. Second, to the church and mission agencies which sent them, it asked to provide programs to help their missionaries in their psychological re-adjustment and platform for ministry. Third, to the society, it presented a multilateral strategy to help them in their re-adjustment to Korean society from the vantage point of social unity and human resource development.
