원장의 리더십이 교사효능감 및 교직만족도에 미치는 영향

국문 초록

본 연구의 목적은 유아교육기관에서 원장이 어떤 리더십을 발휘할 때에 교사효능감과 교직만족도에 더욱 효과적인 영향을 주는지를 규명하여 유아교육 기관의 원장의 리더십 개발을 위한 기초 자료로 제시하는데 그 목적이 있다. 본 연구에서는 원장의 리더십을 변혁적 리더십과 거래적 리더십으로 구분하였으며, 교사효능감은 일반적 교사효능감(general teaching efficacy)과 개인적 교사효능감(personal teaching efficacy)을 분류하여 정의하였다. 교직만족도는 교사의 직무만족도를 동료 교사와의 관계, 원장과의 관계, 직무 성취, 근무 환경, 보수와 승진 기회로 구분하였다. 본 논문은 선행연구의 결과에 따라 원장의 리더십이 변혁적 리더십을 발휘할 때에 거래적 리더십을 발휘할 때보다 효과적인 것으로 나타날 것을 기대하고 가설을 설정하였다. 본 연구의 대상은 서울과 경기도에 있는 유치원, 어린이집 교사 200명이며, 연구에 사용한 설문지는 결측치를 제외하고 194명이었다. 연구 결과, 원장이 변혁적 리더십을 발휘할 때 모든 영역의 교사효능감은 정적인 상관관계를 가지는 것으로 나타났다. 그러나 거래적 리더십을 발휘하였을 때 교직만족도는 일반적 효능감과 개인적 효능감에서 부적인 상관관계를 가져오는 것으로 나타났다. 원장의 리더십이 교사효능감에 미치는 영향은 일반적 교수효능감에 미치는 리더십은 변혁적 리더십이나 거래적 리더십에 차이가 없는 것으로 나타났다. 그러나 원장이 변혁적 리더십을 발휘할 경우 거래적 리더십을 발휘할 때 개인적 교사효능감은 보다 높게 나타났다. 원장의 리더십 유형과 교직만족도와의 관계는 원장이 변혁적 리더십을 발휘할 때에 거래적 리더십을 발휘할 때보다 교사의 교직만족도가 높아진다는 결론을 얻을 수 있다.

영문 초록

The purpose of this study is to know the most efficient leadership of preschool director, which could influenced on teacher’s teaching efficacy and satisfaction. Leadership of preschool’s director is divided into two parts; transformational and transactional leadership. Teaching efficiency is divided into general teaching efficiency and personal teaching efficiency. Teacher satisfaction could be influenced in 6 factors, which are by co-working teachers, the director, and achievement of work, environment of work, payment and opportunity of promotion. This study is based on kindergartens in Seoul, and Kyunggi-do, and total teachers are 200. Except of bad data, this study used total raw data has 194 persons. As a result of study, when a preschool director's transformational leadership gives positive influence on teaching efficiency. However, in the other hand, preschool director's transactional leadership made not statistics meaning but make negative relationship on general teaching efficiency and personal teaching efficiency. Also, one of the results of this study is transformational leadership of preschool director's is better than transactional leadership to make better teacher satisfaction and more teaching efficiency. As a result of this study, neither transformational leadership nor transactional Leadership make more general teaching efficacy. But personal teaching efficacy is more transformational leadership than transactional leadership. Conclusion of the relationship pattern of leadership and teacher satisfaction is more effective transformational leadership than transactional leadership on teacher satisfaction. Main conclusion of this study is more effective making teacher efficacy more formational leadership than transactional leadership. When transformational Leadership to make positive relationship and satisfaction to teacher satisfaction, but transactional leadership make negative relationship teacher satisfaction.
