멘토링기능과 주관적 경력성공 간 관계에 관한 메타분석

국문 초록

본 연구의 목적은 국내 기업근로자를 대상으로 한 멘토링기능과 주관적 경력성공 간 관계에 관한 연구물을 체계적으로 종합하는 메타분석을 통해 요약 효과크기를 산출하는 것으로 멘토링 실시에 따른 주관적 경력성공의 효과성을 검증하는 것이다. 이를 위해 국내에서 멘토링기능과 주관적 경력성공을 주제로 연구를 시작한 2002년부터 2020년까지의 국내 학술논문과 석⋅박사 학위논문 40편을 CMA 3.0을 사용하여 분석하였다. 각 연구의 이질성을 수용하는 무선효과모형으로 Hedges’ g 값을 산출하여 분석한 결과는 다음과 같다. 첫째, 멘토링기능과 주관적 경력성공 간 평균 효과크기는 0.895 으로 큰 효과크기를 갖는 것으로 계산되었다. 둘째, 멘토링기능의 하위변인인 역할모델기능이 주관적 경력성공과의 관계에서 0.935, 주관적 경력성공의 하위변인인 직무만족이 멘토링기능과의 관계에서 0.950로 가장 큰 효과크기로 산출되었다. 셋째, 메타회귀분석 결과, 발행시기, 표본크기, 성비는 유의한 조절변인으로 밝혀졌다. 이상의 연구결과를 바탕으로 논의하고 시사점을 제시하였다.

영문 초록

The purpose of the current study was to examine the summary effect size between mentoring functions and subjective career success of corporate employees in South Korea. To that end, we gathered 40 academic studies as well as master’s and doctoral dissertations published from 2002 to 2020, focusing on the relationship between mentoring functions and subjective career success in South Korea. We analyzed the data using CMA 3.0 and calculated Hedges’ g value with random effect model, and the results were as follows: (1) the average effect size of mentoring functions on subjective career success was calculated to be a large effect size of 0.895; (2) the effect size between the role model function of mentoring and subjective career success was 0.935, while the effect size between mentoring functions and job satisfaction as a subfactor of subjective career success was the largest size of 0.950; and (3) a meta-regression analysis showed that the publication year, sample size, and gender ratio were significant moderators in the relationship between mentoring functions and subjective career success. We provided implications for research and practice based on the results.
