교장의 수업지도성과 교사의 교수효능감, 교직만족도의 구조적 관계 분석

국문 초록

본 연구는 자신을 교과전문가로 인식하는 중학교 교사들에게 있어서 교장의 수업지도성은교사의 교수효능감과 교직만족을 증대시키는 요인으로 작용할 수 있을 것이라는 가정 하에, 세변인 간 구조적 관계를 밝힐 목적으로 수행되었다. 「학교교육 실태 및 수준 분석」 3주기 중학교 데이터(2010년)의 교사 6,357명 자료를 기술통계, 확인적 요인분석, 구조방정식모형, 매개효과 분석, 부트스트래핑을 활용하여 분석하였다. 연구결과, 첫째, 교장의 수업지도성과 교사의교수효능감 및 교직만족도에 대한 교사들의 인식은 대체로 긍정적이었으나, 상대적으로 수업지도성의 하위영역 중 ‘긍정적 학교 풍토 조성’과 교직만족도에 대한 인식은 상대적으로 덜 긍정적이었다. 둘째, 교장의 수업지도성은 교사의 교수효능감과 교직만족도에 긍정적 영향을 미치고, 교사의 교수효능감 역시 교직만족도에 긍정적 영향을 미치는 것으로 나타났다. 셋째, 교사의 교수효능감은 교장의 수업지도성이 교사의 교직만족도에 미치는 영향을 부분매개하는 것으로 확인되었다. 연구결과를 토대로 교장의 수업지도성과 교사의 교직만족 제고를 위한 지원이필요하다는 내용을 위시한 정책적 제언을 제시하였다.

영문 초록

Assuming that principals’ instructional leadership would influence upon the teaching efficacyand job satisfaction of middle school teachers who considered themselves as subject experts, weexplore the structural relationship among the principals’ instructional leadership, teachers’teaching efficacy and job satisfaction. Utilizing the survey data of 6,357 teachers in middleschools extracted from the An Analysis of the Level of School Education and Its ActualCondition of 2010 by KEDI, descriptive statistics, confirmatory factor analysis, structure equationmodeling analysis, mediator effect analysis and bootstrapping are applied. Data analysis showsthat first, the perception of teachers on the principals’ instructional leadership and the level ofteachers’ teaching efficacy and job satisfaction are generally above average, while the perceptionon the ‘Creating a positive school climate’, one of the three sub areas of instructional leadership,and the level of job satisfaction are relatively less positive. Second, principals’ instructionalleadership directly affects the teachers’ teaching efficacy and job satisfaction, and teaching efficacyalso directly affects job satisfaction. Finally, teachers’ teaching efficacy partially mediates the effectof instructional leadership on the job satisfaction. Based on research findings, a few policyrecommendations such as support to improve principals’ instructional leadership and teachers’job satisfaction are suggested.
