초등학교 교사의 직무수행 준비도, 학습민첩성, 직무자율성, 학교조직문화, 학교조직몰입 간의 구조적 관계 분석

국문 초록

본 연구의 목적은 초등학교 교사의 학교조직몰입에 영향을 미치는 직무수행 준비도, 학습민첩성, 직무자율성, 학교조직문화 변인들 간의 구조적인 관계를 분석하는 것이다. 본 연구에서는 서울시내 초등학교에 근무하고 있는 교사를 연구대상으로 하여 총 601교 중 102교, 650명에게 설문조사를 실시하여 최종 626명의 자료를 분석에 이용하였다. 수집된 자료분석을 위해서는 구조방정식을 이용하였다. 연구결과는 다음과 같다. 첫째, 직무수행 준비도, 학습민첩성, 직무자율성은 학교조직문화에 정적 직접효과를 미쳤다. 둘째, 직무수행 준비도, 직무자율성, 학교조직문화는 학교조직몰입에 정적 직접효과를 나타냈다. 셋째, 직무수행 준비도, 직무자율성은 학교조직문화를 경유하여 학교조직몰입에 정적 간접효과를 나타냈다. 본 연구에서는 교사의 직무수행 준비도, 학습민첩성, 직무자율성이 학교조직문화에 영향을 미치는 중요 변인이었고, 또한 직무수행 준비도, 직무자율성, 학교조직문화는 교사의 학교조직몰입에 직·간접적으로 영향을 미치는 중요 변인임을 확인하였다. 따라서 변화하는 학교조직 환경 속에서 초등학교 교사가 학교조직에 몰입할 수 있도록 하기위해서는 교사의 직무수행 준비도, 학습민첩성, 직무자율성을 향상시킬 수 있도록 연수과정 제공, 컨설팅 지원, 교사 공동체 학습 문화 형성, 교사 리더십 향상 등을 지속적으로 지원할 필요가 있다. 아울러 교사는 학교조직문화에 영향만 받는 수동적 위치에 있는 것이 아니라 스스로 학교조직문화를 만들어가는 능동적 위치에 있다는 것을 확인하였다.

영문 초록

The purpose of the study was to analyze the structural relationship between job performance readiness, learning agility, job autonomy, and school organizational culture variables that affect elementary school teachers’ school organizational commitment. The study surveyed 650 primary school teachers from 102 of the 601 elementary schools in Seoul and 626 of those cases were analyzed. Analysis methods for statistical verification were used to analyze the statistical equation, and and the data were analyzed using SPSS 21.0 and Amos 21.0. The findings of the study are as follows. Job performance readiness, learning agility, and job autonomy showed a statistically significant positive direct effect on the school organizational culture. Job performance readiness, job autonomy and organizational culture indicated statistically static positive direct effects on organizational commitment. Job performance readiness and job autonomy showed a statistically significant static positive indirect effect on school organizational commitment through school organizational culture. In the study, teachers job performance readiness, learning agility and job autonomy were important variables in school organizational culture. Job performance, job autonomy and school organizational culture were important direct or indirect variables for school organization commitment. Thus, in a changing school environment, in order to foster school organizational culture for teachers to be involved in school organization, in-service training, consulting aids, teacher training courses, and improving teacher leadership should be steadily supported. Furthermore, the teachers were not passive in the school organizational culture, and it was found that they were actively involved in creating school organizational culture. Therefore, to empower teachers to express their willingness within school, both the permissive minds of school leaders and social acceptance are needed.
