생활재활교사의 감정노동이 서비스 질에 미치는 영향 : 조직지원인식의 조절효과를 중심으로

국문 초록

본 연구는 장애인거주시설 생활재활교사의 감정노동이 서비스 질에 미치는 영향과 이들의 관계에서 조직지원인식의 조절효과를 분석한 연구로 전북지역 생활재활교사 255명이 응답한 결과에 기초하고 있다. 연구결과 첫째, 감정노동의 표면행동은 서비스 질에 부(-)적 영향을 주었으며, 내면행동은 정(+)적 영향을 주었다. 둘째, 조직지원인식의 상사지원과 시설지원이 표면행동과 서비스 질을 조절하였으며 동료지원은 조절효과가 없었다. 내면행동과 서비스 질 간에서 조직지원인식은 조절효과가 없었다. 연구결과 서비스의 질 향상과 종사자의 부정적 감정노동 해결을 위해서는 조직차원의 지원이 적극적으로 필요하며, 특히 상사의 지원과 시설의 지원이 필요한 것으로 나타났다. 결과를 바탕으로 장애인거주시설 서비스 질을 높이기 위한 조직차원의 지원과 실천방안을 제시하였다.

영문 초록

This study examines the impact of emotional labor on the quality of service and the moderating effect of Perceived Organizational Support. The subject of this survey were 255 care workers of residential facility for the disabled in Jeollabuk-do. The result of analysis shows that the surface acting of emotional labor has a negative effect on the service quality, whereas deep acting of emotional labor is tied positively to the quality of service. Second, there is a moderating effect of the supervisor and agency support in the relationship between surface acting of emotional labor and quality of service. However, there is no meaningful moderating effect of POS in the relationship between deep acting of emotional labor and quality of service. According to the survey, the result can be summarized as follows. To enhance the quality of service, active organizational supports, especially the supervisory and agency supports, which can resolve employees’ negative emotional labor are essential. So, this study suggests several policies and practical implications for alleviating emotional labor and improving quality of service in residential facilities.
