유아교육기관의 지원적 학습문화와 긍정심리자본의 관계에서 직무열의 매개효과

국문 초록

본 연구는 유아교육기관의 지원적 학습문화와 긍정심리자본의 관계에서 직무열의의 매개효과를 분석하는데 목적이 있다. 이를 위해 서울시에 소재한 어린이집 재직 중인 영유아교사를 대상으로 2019년 7월 15일부터 8월 30까지 설문조사를 하였고, 수집된 자료는 총 356(96%)부가 회수되었다. 최종분석을 위해 통계분석이 어려운 자료를 제외한 345부의 자료를 사용하였으며, 통계적 검증을 위해 SPSS 25.00 프로그램과 AMOS 23.00 구조방정식 분석을 사용하였다. 연구결과 첫째, 유아교육기관의 지원적 학습문화가 교사의 긍정심리자본에 영향을 미치는 것으로 나타났다. 둘째, 유아교육기관의 지원적 학습문화가 교사의 직무열의에 긍정적인 영향을 미치는 것으로 나타났다. 셋째, 직무열의가 교사의 긍정심리자본에 긍정적으로 영향을 미치는 것으로 나타났다. 넷째, 유아교육기관의 지원적 학습문화와 긍정심리자본 간의 관계에서 교사의 직무열의 매개효과를 검증한 결과, 매개변인인 직무열의는 지원적 학습문화와 긍정심리자본을 부분 매개하는 변인임을 확인하였다. 본 연구결과를 바탕으로 유아교육기관의 지원적 학습문화와 긍정심리자본의 관계에서 직무열의가 효과가 있음이 입증되었으며, 이를 통한 유아교육기관의 지원적 학습문화가 중요함을 시사하였다.

영문 초록

The purpose of this study is to analyze the mediating effect of job engagement in the relationship between the supportive learning culture of childcare education institutions and positive psychological capital. To this end, a survey was conducted from July 15 to August 30, 2019 targeting childcare teachers working at childcare centers in Seoul, and a total of 356 (96%) copies were collected. For the final analysis, 345 copies of data were used, excluding data that are difficult to analyze. For statistical verification, SPSS 25.00 program and AMOS 23.00 structural equation analysis were used. As a result of the study, first, it was found that the supportive learning culture of childcare education institutions has an effect on the positive psychological capital of teachers. Second, it was found that the supportive learning culture of childcare education institutions had an influence on teachers job engagement. Third, it was found that the teacher s job engagement positively affects the teacher s positive psychological capital. Fourth, as a result of verifying the mediating effect of the teacher s job engagement in the relationship between the supportive learning culture of childcare education institutions and positive psychological capital, it was confirmed that the mediating variable, job engagement, is a variable that partially mediates supportive learning culture and positive psychological capital. Based on the results of this study, it was proved that job engagement is effective in the relationship between the supportive learning culture of childcare education centers and positive psychological capital, and through this, it was suggested that the supportive learning culture of childcare education centers is important.
