국문 초록

본 연구는 특급호텔 조리종사원이 경험하는 상사와 동료의 직장 내 일탈행동이 자신의 일탈행동으로 이어져 결국 냉소주의와 이직의도에 어떠한 영향을 미치는지와 냉소주의에 대한 매개효과를 검증하고자 하였다. 본 연구의 가설검증을 위해 서울시에 위치한 특급 호텔 조리종사원을 대상으로 설문조사를 실시하여 자료를 수집하였으며, 최종 245부의 설문지를 사용하였다. 분석결과 특급호텔 조리종사원이 경험하는 상사와 동료의 직장 내 일탈행동으로 인해 조리종사원은 냉소주의에 노출되었으며, 냉소주의는 이직의도에 정(+)의 영향관계가 있음을 확인하였다. 또한 직장 내 일탈행동과 이직의도와의 관계에서 냉소주의는 매개효과가 존재하는 것으로 조사되었다. 이와 같은 실증분석 결과로 특급호텔 조리종사원의 인력관리 에 대한 시사점을 제시하였다.

영문 초록

The purposes of this study were to understand the influence of culinary staff s workplace deviance in deluxe hotels upon cynicism and turnover intent and to empirically analyze whether cynicism a mediating role between both the relations of the workplace deviance and turnover intent. Based on total 245samples obtained from empirical research, this study reviewed the reliability and fitness of the research model and verified a total of 4 hypotheses using the Amos program. The hypothesized relationships in the model were tested simultaneously by suing a structural equation model(SEM). The proposed model provided an adequate fit to the data χ²(df=100)=131.681, p<.001, GFI=.936, AGFI=.913, NFI=.918, CFI=.979, RMSEA=.036. The SEM results showed that the nterpersonal deviant behavior(β=.291, C.R.=3.708, p<.001, organizational deviant behavior(β=.538, C.R.=5.543, p<.001) had a significant positive effect on cynicism. Also, cynicism(β=.635, C.R.=5.628, p<.001) had a positive significant influence on turnover intention. The Limitations and future research directions are also discussed. In addition, the effect of the interpersonal deviant behavior and organizational deviant behavior upon cynicism was found to be partially mediated by the turnover intention.
